How to Reduce 90-Day Turnover Using Pre-Hire Compatibility Data

The 90-day cliff
BambooHR data shows roughly 31% of new hires quit within the first six months, and the majority of those leave inside 90 days. The reasons cluster:
- "The job wasn't what I expected"
- "I didn't click with my manager"
- "The culture wasn't what I was sold"
All three are compatibility failures, not compensation failures.
The 5-part playbook
1. Score the pair, not just the candidate
Don't just assess the candidate in isolation. Score them against the specific manager and specific team they'll join. EQIQs returns a pair-level fit score for every candidate–manager combination.
2. Flag clash risks before the offer
For any pair scoring <55% in the business context, run the report past the hiring manager. The clash is usually visible in advance — wide DISC gap, mismatched conflict style, or large EQ delta.
3. Pre-write the operating norms
The day-1 1:1 should be a conversation about the report: "You're a high D, I'm a high S — here's how we'll handle disagreements." That single conversation eliminates a huge chunk of 30-day friction.
4. Schedule the 30 / 60 / 90 review against the report
Don't use generic check-in templates. Use the report's flagged risks as the agenda.
5. Track the leading indicator
Manager satisfaction at day 30 is the strongest leading indicator of 90-day retention. Survey it explicitly.

In pilot deployments, raising the average new-hire pair score from ~65% to ~75% cut 90-day voluntary turnover by roughly a third. On a 50-person hiring year at $90k average, that's roughly $400k–$700k saved.
