Pre-Hire Assessment vs Interview: What the Research Actually Says

What the research says
Schmidt & Hunter's widely cited meta-analyses of selection research found that unstructured interviews are only modestly predictive of job performance, and that structured interviews do considerably better.
| Method | Reported predictive validity (r) | |---|---| | Unstructured interview | 0.20 | | Reference check | 0.26 | | Years of experience | 0.18 | | Structured interview | 0.51 | | Conscientiousness (Big Five) | 0.31 |
Later re-analyses have revised several of these numbers, so treat them as directional rather than exact.
What this means in practice
- Structure your interviews. Same questions, clear scoring guides, more than one interviewer.
- Use selection tools built for selection. Any assessment used to screen or rank applicants must be designed, reviewed and monitored for that purpose, including fairness checks and legal review.
- Don't confuse personality insight with a hiring verdict. Knowing how someone communicates is useful; using it to reject people is a different and much riskier thing.

EQIQs is not a screening or selection tool. It's built for what happens once someone has joined:
- Onboarding briefs — how the new teammate prefers to communicate, decide and receive feedback.
- Manager 1:1 prep — conversation starters grounded in what the person chose to share.
- Team dynamics — where working styles complement each other and where friction may show up.
Everyone controls their own profile, and EQIQs is decision-support only — never the basis for hiring, firing, promotion or pay decisions.
